Career Success and Its Enablers for Nepali Women Executives in Organizations: A Case Study

Abstract:
Although there is considerable body of research into the reasons for women’s underrepresentation in executive positions, less is known about the relatively few women who have managed to achieve career success. The purpose of this study is to delve into the topic of women’s career success with the hope to inspire future generations of women executives in organizations. The study refers to the role model concept to explain that successful women in executive positions will act as change agents to encourage other young women to take on executive roles.
The study focused on the insights and experiences of women executives to answer: a) How do women executives perceive career success? b) What enables the career success of women executives? c) How do the enablers contribute to the career success pathway of women executives? Ten Nepali women executives representing a range of industries were purposively selected to share their stories of career success. A qualitative case study approach was used to conduct in-depth face-to-face interviews to address the research questions.
The findings confirmed the existing literature, asserting women’s perception of career success and its enablers. Women attribute more to subjective criteria as opposed to objective criteria for their success, and many personal and organizational elements contribute to attaining that success. However, the findings also showed subtle differences. Women's belief of social esteem as their career success, plus the attribution of contextual impact on many of their experiences about the enablers, indicated that perceptions are sensitive to socio-cultural influences.
The study drew implications for women, organizations, and society to be active partners in the process of supporting women to achieve career success. Each has a role in equipping women for their growth, creating the environment for their progress, and respecting their potential for success.
About the Speaker:
Jyoti Regmi Adhikary has been associated with Kathmandu University since 2007. Currently, she is an Associate Professor of Human Resources and General Management. In addition to teaching, she is involved in research, training, and consulting activities in her area of expertise. She brings industry experience of a decade in diverse fields prior to her academic involvement of 18 years. She was nominated as a Senate Member of Kathmandu University twice: from 2002 to 2003 as a student representative and from 2013 to 2016 as a faculty representative. She also served as a member of the Academic Council of Kathmandu University during 2020-21. Her main research interest is women's leadership. She has authored and co-authored academic research articles published in both national and international journals. Additionally, she has contributed to the publication of a research-based book titled "Who is who of Nepali women" in funding partnership with the Norwegian Embassy in Nepal. Dr. Adhikary holds degrees in Architecture (BArch) from Visvesvaraya National Institute of Technology, Nagpur, India, and MBA (HRM and Finance), MPhil (General Management), and PhD (General Management) from Kathmandu University, Nepal. She has completed the Faculty Development Program in Management (FDP) from IIM Ahmedabad, India.
